The rapid adoption of flexible work systems, including remote and hybrid work arrangements, has transformed organizational practices while simultaneously creating new challenges related to employee well-being and retention. Increased job demands, blurred work–life boundaries, and reduced face-to-face interactions have contributed to higher levels of employee burnout and weakened organizational attachment. This study aims to analyze the role of empathic leadership in reducing employee burnout and increasing employee loyalty in the era of flexible work systems. The research employed a Narrative Literature Review (NLR) approach by examining scholarly publications, academic books, conference proceedings, and institutional reports published between 2015 and 2025. Relevant literature was collected from reputable databases and analyzed using content analysis and narrative synthesis techniques. The findings reveal that empathic leadership functions as a critical organizational resource that helps employees cope with work-related stress, enhances psychological well-being, and reduces emotional exhaustion. Furthermore, empathic leadership strengthens employee loyalty by fostering trust, perceived organizational support, job satisfaction, and affective commitment. Psychological well-being also serves as an important mediating mechanism linking empathic leadership with lower burnout and higher loyalty.
